چکیده

این پژوهش به منظور تعیین میزان ااثربخشی آموزش مبتنی بر سازمان یادگیرنده در کارکنان صنایع سیمانی بالای ده هزار تنی انجام گرفت. هدف از پژوهش حاضر ارایه مدل آموزش مبتنی بر سازمان یادگیرنده می باشد. بدین منظور، عوامل یادگیری سازمانی از طریق پژوهش کیفی در قالب کدهای باز،محوری ،انتخابی و مشاهدات حاصل معرفی شده و سپس با استفاده از مدل معادلات ساختاری، مدل نهایی بدست آمد. داده ها از بین کارکنان سه شرکت سیمان آبیک،تهران و سپاهان با جامعه آماری شامل 1719 نفر از کارکنان صنایع سیمانی گردآوری شد..نمونه مربوط به پژوهش کیفی شامل 29 نفر از کارشناسان و متخصصین با تجربه در عرصه صنعت سیمان بوده و نمونه پژوهش کمی شامل 326 نفر از کارشناسان و کارکنان بوده که از طریق نمونه گیری خوشه ای چند مرحله ای انتخاب شدند. برای اندازه گیری متغیرهای کمی از پرسشنامه 72 سؤالی محقق ساخته استفاده شده است. پایایی کل پرسشنامه برابر 93/0 می باشد و روایی محتوایی و صوری آن با کمک همکاران و استادان صاحبنظر تعیین گردید. برای تجزیه و تحلیل داده های کمی از مدل معادلات ساختاری و رگرسیون استفاده شده است. نتایج نشان میدهد که وضعیت سازمان یادگیرنده در شرکتهای سیمانی در حد متوسط است.در نهایت مدل بدست آمده از دو دسته عوامل فردی و سازمانی ذیل تشکیل گرده است

چکیده [English]

The main purpose of this study was designin the training model criterion learning organization .and also to assessing the relationship between individual and organizational factors with training effectiveness of the employees.This research is a descriptive- survey study by qualitive and quantitive method that was done in Three large factories in 2013-2015. In this study, analesis 326 expert interview and cluster sampling was used with proportional allocation and finally were selected 1719 exert and technician employees with random sampling method and answered 326 expert to standardized questionnaires with Likert scale; Self-efficacy attitude, trust , perception , content training, organizational culture, organization’s Support , policy support , Identity and environmental adaptation factors.
The Cronbach’s alpha was used to determine reliability that was obtained as follows: 0.93,
Finally, Data was analyzed by use structural equiblibrem tests through SPSS 17 and Lisrel 8.72 soft wares .
Managers by having the belief in the value of developing, supporting evidence and clear and strengthening training and awarness sharing can lead to increase employees’ intention for organization leraning.
