چکیده

هدف پژوهش تدوین الگوی پسایندی ـ پیشایندی سازمان مربی‌گرا در نظام آموزش‌وپرورش ایران با روش پژوهش توصیفی-همبستگی است. جامعه آماری پژوهش مدیران مدارس شهر زاهدان در سال تحصیلی 1404-1403 به تعداد 328 نفر (179 زن و 149 مرد) بودند. به روش نمونه‌گیری تصادفی- طبقه‌ای (برحسب جنسیت) و برحسب فرمول نمونه‌گیری کوکران تعداد 117 نفر (97 زن و 80 مرد) از آنان انتخاب شدند. ابزار جمع‌آوری اطلاعات پرسشنامه 58 گویه‌ای بود که بر اساس پژوهش گل‌پرور و همکاران (1402) تدوین شد. برای تجزیه‌وتحلیل داده‌ها از مدل معادلات ساختاری با کمک نرم‌افزار اسمارت پی ال اس بهره گرفته شد. یافته‌ها نشان داد که پیشایندهای مرتبط با مربی (86/3=t و 32/0=β)، پیشایندهای مرتبط با متربی (51/3= t و 27/0=β) و پیشایندهای سازمانی (97/3= tو 31/0=β) در شکل‌گیری سازمان مربی‌گرا اثر مثبت و معناداری دارند. سازمان مربی‌گرا هم در بروز پسایندهای فردی (35/29=t و 78/0=β) و سازمانی (08/17=t و 62/0=β) اثر مثبت و معناداری دارد. این یافته‌ها بیانگر آن است که برای ایجاد سازمان مربی‌گرا با پیامدهای مثبت از قبیل توسعه و تعالی سازمانی، تربیت سرمایه انسانی متخصص و کارآمد، بهبود عملکرد و افزایش بهره‌وری، بهبود ارتباطات سازمانی و مدیریت تعارضات سازمانی، خلق سازمان یادگیرنده و یاددهنده، محیط سازمانی حمایت‌کننده، نشاط‌آور و انگیزاننده باید هم‌زمان به عوامل انسانی (ویژگی‌های شخصیتی، دانش ‌و مهارت و نگرش مربی و متربی) و عوامل سازمانی (استراتژی‌های مدیریت و رهبری، فرهنگ‌سازمانی و ساختار سازمانی) توجه داشت. بر اساس شاخص‌های برازش (667/0=NFI، 821/0=d_G، 705/3=d_ ULS، 385/776=χ2، 086/0=SRMR) مشخص گردید که مدل از اعتبار مناسبی برخوردار است.

Designing the Antecedents and Consequences Model of Coach-Oriented Organization in the Iranian Education System

The study aims to design the antecedents and consequences model of coach-oriented organization in the Iranian education system using a descriptive-correlational research method. The statistical population of the study was 328 school principals (179 women and 149 men) in Zahedan during the academic year 2024-2025.Using a random-stratified sampling method (by gender) and according to the Cochran sampling formula, 177 (97 women and 80 men) school principals were selected. The data collection tool was a 58-item questionnaire that was developed based on the research of Golparvar et al. (2023). The structural equation model was used to analyze the data with the help of SmartPLS software. The findings showed that antecedents related to the coach (β=0.32, t=3.86), antecedents related to the coachee (β=0.27, t=3.51), and organizational antecedents (β=0.31, t=3.97) have a positive and significant effect on the formation of a coach-oriented organization. The coach-oriented organization also has a positive and significant effect on the consequences of individual (β=0.78, t=29.35) and consequences organizational (β=0.62, t=17.08). These findings indicate that in order to create a mentor-oriented organization with positive outcomes such as organizational development and excellence, training expert and efficient human capital, improving performance and increasing productivity, improving organizational communications and managing organizational conflicts, creating a learning and teaching organization, and a supportive, uplifting, and motivating organizational environment, attention should be paid simultaneously to human factors (personality traits, knowledge, skills, and attitude of the mentor and trainee) and organizational factors (management and leadership strategies, organizational culture, and organizational structure). Based on the fit indices (NFI=0.667, d_G=0.821, d_ULS=3.705, χ2=776.385 SRMR=0.086), it was determined that the model has appropriate validity.
