زنان در مسیر انتصاب به پست‌ مدیریت مدارس: انگیزه‌ها و موانع

چکیده
پژوهش حاضر با هدف شناسایی انگیزه‌ها و موانع زنان در مسیر تصدی پست مدیریتی مدارس بود. روش پژوهش، کیفی و راهبرد مورداستفاده نظریه داده‌بنیاد کلاسیک بود. میدان پژوهش معلمان زن متقاضی پست مدیریت بودند که در آزمون انتخاب و انتصاب مدیران مدارس استان کردستان شرکت کرده بودند. با استفاده از نمونه‌گیری هدفمند و با استناد به قاعده اشباع نظری، 18 نفر موردمطالعه قرار گرفتند. ابزار گردآوری اطلاعات مصاحبه نیمه‌ساختاریافته بود. داده‌های متنی از طریق کدگذاری باز و مقوله‌بندی تحلیل شدند. با استناد به معیارهای چهارگانه باورپذیری، اطمینان‌پذیری، تأییدپذیری و انتقال‌پذیری، از اعتبار تحقیق اطمینان حاصل شد. یافته‌ها بیانگر شناسایی 200 کد باز و 12 مفهوم فرعی بود که در ذیل دو مفهوم اصلی انگیزه‌ها، چالش‌ها قرار گرفتند. انگیزه‌ها شامل نوآوری و تحول سازنده، رشد و پیشرفت فردی، توانمندی و مدیریت زنانه، ارتباطات و همکاری مؤثر، پرورش و توسعه دانش‌آموزان، و عدالت سازمانی و برابری بودند. موانع شامل موانع شامل طرح‌واره‌ی نامطلوب جامعه در خصوص مدیریت زنان، نبود بستر قانونی برای مدیریت زنان، گرانباری نقش، عدم تاب‌آوری زنان در پست مدیریت، ناعدالتی در انتصاب زنان در پست مدیریت، و حمایت نکردن سازمان‌های بالادستی بود.

چکیده English

The present study aimed to explore the motivations and barriers faced by women in their pursuit of school management positions. This research employed a qualitative approach using the classic grounded theory strategy. The study population consisted of female teachers applying for managerial positions who had participated in the selection and appointment process for school principals in Kurdistan Province. Through purposive sampling and based on the principle of theoretical saturation, 18 participants were selected. Data were collected via semi-structured interviews and analyzed using open coding and categorization. The credibility of the research was ensured by adhering to the four criteria of credibility, dependability, confirmability, and transferability. Findings revealed 200 open codes and 12 subcategories, which were grouped under two main categories: motivations and challenges. The motivations included innovation and constructive transformation, personal growth and development, female leadership and empowerment, effective communication and collaboration, student development, and organizational justice and equality. The challenges encompassed negative societal perceptions of female leadership, lack of legal frameworks supporting women's managerial roles, role overload, perceived lack of resilience among women in managerial positions, gender-based discrimination in managerial appointments, and insufficient support from higher organizational authorities.
